Effect of Goal Orientation on Job Performance Moderating Effect of Situational Strength at Work

Abstract |
The purpose of the study is to examine the effects of types of goal orientation (performance and mastery) on two types of job performance (task and adaptive). These effects are expected to be affected by situational factors, conceptualized using situational strength at work. The construct of situational strengthat work (SSW) has four facets, consequence, clarity, constraints and consistency. This paper is based upon and contributes to achievement goal theory also known as goal orientation theory. A survey of 868 managers from different organizations in India was undertaken. The results suggested that mastery goal orientation had significant effect on both types of job performance while performance goal orientation had no effect. The relationship of performance orientation and task performance becomes significant at high consequences. Constraints and mastery orientation interact to effect adaptive performance. Paper discusses the contribution of the findings to the literature and their applications.
